Politics in Organisations

This study investigates management competencies of business school-educated managers and leaders. Building on previous research, this study attempts to reflect on the evershifting sands of the competency requirements and the roles of managers and leaders in the context of business in the 21 century. More specifically, this study aims to pinpoint the current level of managerial skills and competencies that are fundamental to enable high performance among business managers. This is specifically relevant given the large-scale impact of the Fourth Industrial Revolution and its influence on innovation and disruption within the broader impact of automation of jobs, skills, wages, and the nature of work itself. This requires rapidly changing roles and competencies for managerial effectiveness. Although there are many ways to explore the linkage between management education and managerial competencies, this study departed by comparing existing theoretical models to measure competencies of managers and leaders educated within the business school environment and develops a new theoretical model to do so. The new model comprises eleven management competencies; they are leading change, cultural intelligence, team building, conflict management, communication skills, a global leader mindset, emotional intelligence, career awareness, personal value system, and external and ethical influences. These competencies are measured by 42 criteria. The new model is empirically evaluated by using data obtained from 385 respondents who completed a five-point Likert scale. The questionnaires were independently administered to business school educated managers, and 94% responded. The competencies and their respective measuring criteria were statistically validated, subjected to exploratory factor analysis to identify the inherent latent variables and then finally measured as per the newly developed model. Five factors were identified. They are Leadership skills, Managerial challenges, Emotional intelligence, Personal value system, and Cultural sensitivity and cumulatively explain a variance of 56.5%. The data have a high reliability coefficient of 0.947 as measured by Cronbach‟s coefficient Alpha. Given the dearth of South African studies, this study contributes not only to the paucity of research work undertaken in this area but also makes a finite contribution to the body of knowledge of managerial competencies as a managerial distinctive, with particular reference to modelling a framework that could measure managerial competence. This research is also of value to managers who aim to improve their managerial and leadership skills after studying advanced management programmes at business schools.

A conceptual model to measure the level of skills for managerial competence of business school-educated managers in South Africa

The purpose of this paper is to examine the effect of different facets of perceived organisational politics and workplace attitudes onto turnover intention in the French Fire and Rescue service. An electronic survey was administered to fire department employees (n = 255) to investigate the effects of different forms of perceived organisational politics (POP) onto turnover intention, and test for mediation by affective organisational commitment and job satisfaction with structural equation modelling (Lisrel 8.80). Both pay-and-promotion and general perceived organisational politics indirectly predicted turnover intention in French firefighters, although the total effect of pay-and-promotion politics was greater than general politics. Affective organisational commitment and job satisfaction mediated the effect of perceived organisational politics onto turnover intention. Public organisations, which have recently undergone reorganisations, should monitor perceptions of organisational politics to better understand the association with attitudes (such as affective organisational commitment and job satisfaction), as well as to predict turnover intention. The study goes expands on the identification of various turnover intention's antecedents to contribute to consider understanding of its reasons, such as perceived organisational politics, where pay-and-promotion politics appears to be more salient factor than general politics. Affective organisational commitment and job satisfaction mediate the effects of POP onto turnover intention with nuanced effects. We also generated support for the order of factors in the model, where job satisfaction is a first-order predictor of turnover intention and organisational commitment second-order one. The POP Scale (Kacmar & Ferris, 1991) was validated in French. L’objectif de l’article consiste à comprendre l’effet des politiques organisationnelles perçues, ainsi que des attitudes au travail sur l’intention de départ dans un Service départemental d’incendie et de secours. Un questionnaire électronique est administré auprès des sapeurs-pompiers (n = 255) afin de tester les effets de différentes facettes des politiques organisationnelles perçues sur l’intention de départ, médiatisés par l’engagement organisationnel affectif et la satisfaction au travail. Un modèle empirique est obtenu suite à la modélisation en équations structurales (Lisrel 8.80). Selon le modèle validé, deux types de politiques organisationnelles – politiques générales et politiques en lien avec la rémunération et la promotion – prédisent indirectement l’intention de départ chez les sapeurs-pompiers. L’effet total des politiques en lien avec la rémunération et la promotion surpasse l’effet total des politiques générales. Les deux attitudes – l’engagement organisationnel affectif et la satisfaction au travail – médiatisent l’effet des politiques organisationnelles perçues sur l’intention de départ. Nous préconisons aux organisations du secteur public dont le profil s’apparente aux Services Départementaux d’Incendie et de Secours de mettre en place une veille de la perception des politiques organisationnelles qui peuvent expliquer le changement au niveau des attitudes au travail, ainsi qu’en termes d’intention de départ. La présente étude propose d’élargir la lecture des antécédents de l’intention de départ et d’y intégrer les véritables raisons de départ, telles les politiques organisationnelles. Les rôles des médiateurs des effets des politiques perçues, engagement affectif et satisfaction au travail, sont nuancés. En accord avec le modèle confirmé, la satisfaction au travail s’avère l’antécédent direct de l’intention de départ, tandis que l’engagement organisationnel affectif apparaît comme facteur de deuxième ordre. L’échelle POPS (Perceived Organisational Politics’ Scale, Kacmar & Ferris, 1991) est partiellement validée en langue française. Deux sur trois dimensions de l’échelle permettent d’obtenir un modèle de mesure satisfaisant. 

Are organisational politics responsible for turnover intention in French Firefighters?

A theoretical model to measure managerial competence was developed by evaluating two previous models with similar aims. In addition to the original eight management competencies, another eight competencies were identified and applied to determine the management competencies needed in the Fourth Industrial Revolution with its fast-changing business environment. The article narrows down eleven management competencies and develops measuring criteria for each; in total 42 criteria. The eleven business competencies are leading change, cultural intelligence, team building, conflict management, communication skills, a global leader mindset, emotional intelligence, career awareness, personal value system, and external and ethical influences. The model is a theoretical model and presents management competencies relevant to the modern business environment. The value of this study resides in a strong theoretical basis for postmodern business environmental skills that managers need to maintain completeness of their organizations as well as providing a sound point of departure for other researchers of managerial competence.

A Theoretical Model to Measure Managerial and Leadership Competence of Business School Managers

With the study reported on here we aimed to explore the relationship between situational determinants of teachers’ perceptions of organisational politics in some public high schools in the KwaZulu-Natal province. We adopted a cross-regional survey design and convenience sampling to study teachers (n = 301) at public high schools in all 10 districts in KwaZulu-Natal, South Africa. We found that perceived organisational politics had a positive relationship to job satisfaction. Analyses of correlational and stepwise regression showed numerous significant relations between the perceptions of organisational politics and job satisfaction variables. The results of the study can be used by the Department of Basic Education to improve South African provincial school management practices for the development and retention of experienced and valuable educators.

Relationship between situational determinants of teachers’ perceptions of organisational politics and job satisfaction

This study attempts to understand the causes and levels of work stress and burnout in a quantitative context. A mix method was adopted in which issues of organizational politics was also explored by using a qualitative approach. The sample was derived from a department of the South African Public Service and three quantitative questionnaires, namely the ‘Work Life Experience Questionnaire’, ‘Maslach’s Burnout Questionnaire’ and a ‘Biographical Questionnaire’, were the measuring tools for this study. The sample constituted of 341 senior officials whose positions ranged from Assistant Director to the Director General and 231 questionnaires were completed. The qualitative aspect used semi structured questionnaires as well as individual interviews. A cross-sectional approach was adopted. The results indicated that stress levels are significant high within and outside the work environment. One of the outstanding conjectures of this study is to investigate the relationship between stress and burnout in the post-apartheid era. The study also reveals that organizational politics plays a big role in influencing stress levels which leads to burnout. The aim of the study is to make national government departments aware of the relationship between job stress and burnout as well as the role that organizational politics played amongst senior government officials, post 1994 apartheid era.
